Internal CSR and quality of work life: dimensions of direct and indirect influence

Corporate Social Responsibility (CSR) has become established as a strategy aimed at aligning economic development with the creation of social value within organizations, particularly through practices focused on employee well-being. This study systematically analyzes the existing literature on the relationship between employee-oriented CSR and quality of work life, with the objective of identifying thematic patterns and conceptual research structures, as well as the direct and indirect pathways of influence and the mediating factors that shape this relationship. The analysis was conducted using an initial corpus of 445 records retrieved from the Scopus database. Following the PRISMA protocol guidelines, inclusion and exclusion criteria based on thematic relevance, document type, metadata availability, and peer-review status were applied, resulting in a final corpus of 267 articles. The findings reveal three main themes: the integration of CSR and human resource management, the direct effects on job satisfaction and employee well-being, and the indirect mechanisms mediated by motivation, organizational commitment, and work–life balance. From a theoretical perspective, the study contributes to bridging Social Exchange Theory and contemporary human sustainability approaches by proposing a three-dimensional interpretive framework that systematizes the pathways through which CSR influences quality of work life.
